{"title":"Telecommuting and cyberloafing in the Ghanaian context. In addition, the study investigated the moderating role of emotional exhaustion on telecommuting and cyberloafing.\u0000\u0000\u0000Design/methodology/approach\u0000The study collected quantitative data from 945 employees in banks, telecommunication and insurance sectors of the Ghanaian economy. Data was entered using SPSS v.23 and analysed with Process Macro v3.5.\u0000\u0000\u0000Findings\u0000The results indicate that there is a significant positive relationship between telecommuting and cyberloafing. It also found out that emotional exhaustion has a significant negative relationship with cyberloafing. Furthermore, emotional exhaustion moderated the relationship between telecommuting and cyberloafing. Organisations are not necessarily required to be in a particular location to achieve their goals. Through practices such as telecommuting, organisations are able to unleash the creative and innovative abilities of employees and also improve their psychological well-being for greater gains.\u0000\u0000\u0000Practical implications\u0000The practice of telecommuting psychologically empowers the individual giving some decision-making latitudes to one and making one responsible and accountable for their actions and inactions. Also, individuals who are giving the chance to telecommute will only engage in cyberloafing behaviours when they are emotionally exhausted. {"title":"Inclusive workplace practices: understanding disability-assistance animal stereotype-bias signals","authors":"Rebecca McPherson, Lucas W. Loafman","doi":"10.1108/omj-08-2022-1588","DOIUrl":"https://doi.org/10.1108/omj-08-2022-1588","url":null,"abstract":"\u0000Purpose\u0000This study aims to fill a distinct gap in the literature on disability-assistance animals (disability-AAs) and inclusive employment by investigating human resource (HR) practitioners’ perceptions of disability-AAs in the staffing process and workplace. HR practitioners play a critical role in accommodation and inclusion, yet their experiences and insights have been largely ignored in prior research.\u0000\u0000\u0000Design/methodology/approach\u0000This study used a phenomenological approach, drawing on signaling theory and employability constructs, to explore insights from 17 HR practitioners’ experiences with assistance animals in the workplace.\u0000\u0000\u0000Findings\u0000The potential for unconscious bias in employment practices was found, as well as a significant percentage of practitioners who were unprepared to handle animal accommodations. First, the potential development of a positive stereotype bias suggests all genuine assistance animals are high functioning. Second, the assumption that employees’ assistance animal requests for invisible disabilities without previous disclosure are presumed fraudulent until proven valid.\u0000\u0000\u0000Research limitations/implications\u0000As a qualitative study, findings from this study are not generalizable to a larger population but may be transferable to similar employment contexts.\u0000\u0000\u0000Originality/value\u0000This study extends knowledge from previous studies, which focused predominately on insights from disabled individuals, animal trainers and therapists, to the HR practitioner domain in creating a more inclusive work environment. Managers’ attributions for subordinates’ performance affect how they react to those subordinates and the feedback they give, and subordinates’ own attributions affect their subsequent behavior. It is unclear whether (or how) a manager’s attributions for subordinate behavior affect subordinate behavior. Building on research that shows emotional reactions in response to attributions in feedback, this study aims to examine how recipients’ perceptions and subsequent effort and performance are affected when others’ attributions are shared through feedback.\u0000\u0000\u0000Design/methodology/approach\u0000Drawing on attribution theory and feedback intervention theory, this study conducts a lab experiment using manipulated performance feedback to test the effects of feedback sign and attributions in the feedback. Perceptions of the attribution are also measured to test their effects. The data were analyzed using analysis of variance and regression in SPSS 27.\u0000\u0000\u0000Findings\u0000Results show that perceptions of the attribution communicated in feedback, rather than feedback sign alone, affect perceived valence of the feedback (e.g. feedback with an attribution to luck is generally perceived as negative). These perceptions also affect feedback acceptance and impact subsequent effort and performance more than the “objective” attribution, underscoring the importance of recipient reactions and perceptions in the feedback process.\u0000\u0000\u0000Originality/value\u0000This paper shows that recipients’ perceptions of others’ attributions included in feedback impact feedback reactions, effort and performance. It explores how students’ personality (conscientiousness and openness to experience) affects their readiness to embrace UDL and investigate how that relationship is mediated by self-directed learning (SDL).\u0000\u0000\u0000Design/methodology/approach\u0000Analysis uses survey data from students in management courses. From these data are created multi-item constructs and control variables. A mediated regression model that uses bootstrapping to estimate parameters and standard errors generates the results.\u0000\u0000\u0000Findings\u0000The findings were that SDL is strongly related to student readiness for UDL and that SDL fully mediates the relationship between conscientiousness and UDL. Openness to experience, however, directly relates to UDL without any mediation.\u0000\u0000\u0000Research limitations/implications\u0000This research applies only to one institution and two management courses. The methodology used in this study is limited to one part of the UDL model, which is a measure of student readiness to engage in choice. Future research can extend this model to other courses and institutions and other parts of the UDL model.\u0000\u0000\u0000Practical implications\u0000These findings provide insight into the student characteristics that enable them to gain empowerment and motivation from the UDL approach. Implementation of UDL in management education may require learning management strategies that accommodate student readiness for UDL. This study makes progress in identifying student characteristics that explain this readiness.\u0000\u0000\u0000Social implications\u0000UDL can improve management education by making it more accessible to students with different personalities and learning styles.\u0000\u0000\u0000Originality/value\u0000This study developed a method for analyzing the applicability of UDL in management education. However, its adoption in management has been slow and rigorous empirical research to understand its impact on learning and retention is scarce. Thus, this paper aims to examine the benefits of VR technologies for management training.\u0000\u0000\u0000Design/methodology/approach\u0000Through a longitudinal experiment comparing VR platforms and a traditional video platform, this study examines two as yet unexplored benefits of VR technologies vis-à-vis management training – the cognitive outcome and affective reaction of the training experience over time.\u0000\u0000\u0000Findings\u0000This study finds that, for cognitive outcomes, immediate gains are similar across video and VR platforms, but subsequent knowledge retention is significantly higher for VR platforms. Fulmore, Jude Olson, Linda LaCoste","doi":"10.1108/omj-08-2021-1331","DOIUrl":"https://doi.org/10.1108/omj-08-2021-1331","url":null,"abstract":"\u0000Purpose\u0000The purpose of this qualitative study is to conduct an exploratory investigation of the impact and sustainability of coaching on career and leadership development of students and later, alumni, in an Executive Master of Business Administration (EMBA) program.\u0000\u0000\u0000Design/methodology/approach\u0000The sample for this qualitative study consisted of 14 alumni of an EMBA program at a private university in the Southwestern US who graduated between January 2012 and May 2019. Eleven alumni participated in the focus groups, and three alumni participated in personal interviews.\u0000\u0000\u0000Findings\u0000The open coding of the data resulted in three emergent themes (personal development by overcoming personal deficiencies, coaching translates to learning about leadership and coaching motivates sustained change) that confirmed the positive long-term effect of coaching as part of an EMBA program.\u0000\u0000\u0000Practical implications\u0000By participating in an executive coaching engagement, the EMBA students learned a development process that they could repeat for themselves after graduation and transfer to others. In addition, the EMBA students were able to leverage knowledge gained from the coaching experience for the development of others.\u0000\u0000\u0000Originality/value\u0000While the positive impacts of coaching are well-documented, its long-term impact on EMBA students/alumni has not yet been studied. Lueg","doi":"10.1108/omj-09-2021-1355","DOIUrl":"https://doi.org/10.1108/omj-09-2021-1355","url":null,"abstract":"\u0000Purpose\u0000The purpose of this paper is to conceptualize how past corporate social responsibility (CSR) affects the occurrence of organizational misconduct by the means of moral licensing.\u0000\u0000\u0000Design/methodology/approach\u0000To this end, the authors conduct a conceptual review and develop a framework illustrating how moral credits and moral credentials (moral licensing) may institutionalize irresponsibility and lead to subsequent misconduct.\u0000\u0000\u0000Findings\u0000The authors propose a conceptual framework that describes the relationship between past CSR and organizational misconduct by the means of moral licensing. Based on initial literature-based findings, this paper provides confirmatory evidence for the authors’ framework and illustrates that past CSR might be used as a moral licensing tool that eventually fosters the occurrence of organizational misconduct.\u0000\u0000\u0000Research limitations/implications\u0000The authors propose future researchers account for the moral licensing effect when examining the antecedents of misconduct and explore the potential moderators of this effect.\u0000\u0000\u0000Practical implications\u0000The authors recommend that organizations establish management control systems that specifically address the issue of moral licensing when evaluating CSR initiatives.
