Stigmatised and labelled as ‘faliing’ and with limited support, staff within these schools are often emotionally exhausted and professionally traumatised (Jeffrey & Woods, 1996), when they begin the arduous journey towards school improvement. A longitudinal study, implemented within a secondary school located in an economically and socially disadvantaged region of Wales, focuses on the outcomes of a school-wide talent development program, with a strong emphasis on coaching, made available to staff in all roles, from caretaking to leadership. Through the adoption of a data-driven, strategy-aligned, professional development programme, this paper describes how the internal talent of the whole school was harnessed and directed towards a transformative shift: one that took the school from an initial inspection assessment of ‘in significant need of improvement’ to a more favourable ‘satisfactory’ rating and beyond. Central to this programme was a coaching initiative aimed at bolstering staff self-efficacy, which over time resulted in significant improvements in staff wellbeing, team resilience and overall performance, benefiting both staff and students across the school. This paper introduces a coaching framework which supports coaches to help coaching clients think systematically about ways in which they can formulate and articulate needs and wants which address those problems and concerns. Drawing on the voice and silence literature, the Coaching as a Route to Voice framework brings to the fore power differentials between employees and managers in the workplace which act as both enablers and barriers to voice. The case study explores through qualitative data how senior leaders in schools were able to reflect on their learning through the use of a non-linear coaching model to deepen their understanding of senior leadership, and how they strategically needed to consider the needs of their school, as well as the learners and teams within their schools. A qualitative research approach was used, with data from semi-structured interviews thematically coded through the use of Braun and Clarke’s (2006) six phase model. Initially, focus is centred on reflecting on the authors’ responses to two questions (1) How do my research interests and questions arise from my practice experience as a reflective coach or coach educator? and (2) How can I contribute to the development and impact of the coaching profession by integrating coaching practice and research expertise? Engaging with these questions through duoethnography, understood as a collaborative research methodology that promotes introspection and critical reflexivity, six themes were conceptualised as follows: (1) Pre-commencing the duoethnography process; (2) Beginning the duoethnography process and first phase of meeting; (3) Reflections on ontology of self and development; (4) The phenomenology of emergence in the coaching context; (5) Clarifying a personal coaching research agenda; (6) Reflection and commitments to forward/future action. These themes support an argument for an existential-humanistic conceptual framework that contributes towards establishing coaching as an academic discipline and domain of professional practice. Employing constructivist grounded theory (CGT), the research sought to address a gap in the literature (Charmaz, 2006, 2014). In-depth interviews were conducted with 13 diverse professional coaches to understand their personal experiences of burnout and/or compassion fatigue as a coach. The resulting theoretical model, termed the INRR Model™, seeks to explain the development of and recovery from these phenomena, proposing that they arise from a combination of factors, including the nature of the work, personality and/or coping style, and the broader environment. The coaching profession is inherently demanding, often exposing coaches to high levels of emotional intensity or emotional labour (Kemp, 2022). If left unchecked, this can lead to compassion fatigue and burnout (Brotheridge & Grandey, 2002; Rosefield, 2023). Increasingly, coaches are working with clients facing significant stress, complex challenges, and struggles to cope with role demands in their work and personal lives (Arloski, 2021), a trend exacerbated by the post-Covid-19 landscape. These findings underscore the critical need for compassionate self-care, or coach-care, to be prioritised by coaches, supervisors, training organisations, and accreditation bodies. A coaching intervention was delivered to six executives with subordinate wellbeing measured before and after. No overall significant improvements were observed in subordinates’ wellbeing but significant improvements were found in workplace wellbeing among older employees (p <.05) and social wellbeingamong hybrid workers (p <.05). However, the pre-and post-test quantitative methodology means that the causal factors for these changes cannot be identified so we cannot definitively conclude that a ripple effect occured. This article builds on a presentation given at the British Psychological Society’s coaching psychology conference in June 2023. It begins by arguing for the need for an integrated model of thriving that is relevant for coaching. It then reviews the history of psychological research into thriving and associated concepts and presents an overview of current models of thriving in psychology. Finally, the paper proposes an integrated model of coaching for thriving: the 4Es of energy, engagement, expansion and exploration. The purpose of this study is to outline the process and the emerging findings of developing a coaching intervention based on the evidence-based strategies of socio-cognitive mindfulness.Methods:The Medical Research Council’s updated framework for developing complex interventions has been used to guide the research methods chosen to design this coaching intervention (Skivington et al., 2021). The accumulated findings from three previous studies were triangulated to refine the programme theory of the intervention. The lead researcher incorporated her practice reflections as a coaching psychologist into the programme theory to operationalise the logic model into a prototype of the intervention.Findings:A logic model was produced to articulate the findings of the method triangulation and the resulting programme theory. The mechanisms of the model include the establishment of a safe and personalised coaching environment where key coaching processes help to facilitate the activation of socio-cognitive mindfulness. In other forms of applied psychology interventions are designed and delivered through the aid of a formulation which is widely recognised as a core competence for professional psychologists. Formulation can be understood as a unique form of storytelling and is a process through which a coach and client make sense of the client’s aims and needs, identify the factors of influence, and use this conceptualisation to design a way forward. Although historically, the relevance of formulation to coaching has been underexplored, it is now gaining recognition as a distinct capability and one which may have particular value in contexts of complexity – the terrain that many coaches increasingly inhabit.
