POS also dampened the relationship between job burnout and turnover intention. 本研究以银行服务业为视角,透过情绪劳动(深层扮演与表层扮演)探讨顾客导向与工作倦怠的关系,以及情绪劳动对降低离职倾向的影响。本研究亦探讨组织支持感的调节作用。本文以688名越南商业银行一线员工为调查对象,构建了基于资源守恒理论、工作需求资源模型和社会交换理论的研究框架,并利用偏最小二乘结构方程模型(PLS-SEM)对研究假设进行了检验。研究发现,两种情绪劳动在顾客导向与工作倦怠之间起中介作用。工作满意度对工作倦怠与离职倾向之间的关系也有抑制作用。最后,本研究对银行管理者降低工作倦怠和员工离职倾向提出了启示。
