Abstract

The development of green human resource management (GHRM) has gained increasing attention, particularly in the context of businesses facing environmental challenges and pressures for sustainable development. As the understanding of GHRM deepens, the concept of integrating environmental sustainability into human resource practices has become more complex and diverse. This paper presents major research trends at this pivotal stage and clarifies the developmental path of the GHRM field via key-route analysis. The data sample covers 535 relevant articles from the Web of Science database, encompassing nearly 15 years of GHRM research findings. Through systematic analysis, we identify 32 of the most influential studies, which reveal three distinct developmental stages within GHRM: Making Sense of GHRM, Establishing Norms of GHRM, and Enhancing Identity of GHRM. These stages reflect GHRM's evolution in terms of understanding, norm establishment, and identity construction. Building on the social cognitive theory, this study proposes a conceptual framework for GHRM strategies and behaviors that explains the dynamic interactions among environmental, cognitive, and behavioral factors in the process of integrating environmental management principles into human resource practices. Through this perspective, the study seeks to assist practitioners in gaining a deeper grasp of the strategic significance of GHRM and in promoting pro-environmental behaviors within organizations to support broader sustainability objectives.
