Abstract
Job pressure in hotels is increasing daily and is an important factor affecting employee behaviour and organisational performance. This study discusses the impact of hotel job stress on psychological contracts (PC) and proactive behaviour and introduces the concept of cynicism as a moderating variable. For this purpose, structural equation modelling was applied to analyse the questionnaire data collected from 389 hotel employees. Research results indicate that job stress has a negative effect on psychological contracts and proactive behaviour, whilst PC has a positive effect on proactive behaviour. Additionally, cynicism can negatively regulate the relationship between PC and proactive behaviour. This study provides practical and theoretical suggestions for organisational leaders and managers.
