Abstract
Leadership initiatives are increasingly recognized as crucial drivers of employee health, well-being, innovation, and sustainable outcomes. However, the relationship between health-oriented leadership, mental health, innovative work behavior, and change-oriented organizational citizenship behaviors (Ch-OCB) remains underexplored, especially in the hospitality sector. With the growing awareness of health in the hospitality industry, the current study introduces the concept of Health-Oriented Leadership (HOL) to hospitality research. Based on a multi-source, multi-wave survey of 371 restaurant managers and employees, SmartPLS 4.0 and JASP 9.0 were used to analyze the data. This study sheds light on the cross-level trickle-down effect of health-oriented leadership. Drawing on the Job Demands-Resources (JDR) theory, our findings show that health-oriented leadership positively impacts employee mental health, fostering innovative work behavior and Ch-OCB. Employee Mental Health (EMH) mediates the relationship between Holism of Leadership (HOL) and innovative work behavior, as well as Ch-OCB. Moreover, perceived organizational support (POS) moderates the relationship between health-oriented leadership and employee mental health. This research is a novel and the first study of HOL in the hospitality industry. It significantly contributes to hospitality and management literature by offering actionable insights for organizations seeking to implement leadership strategies that safeguard employee mental health, drive innovation, and support sustainable development.
