Abstract

The purpose of this study is to find out whether role clarity and job satisfaction play a mediating role in the process of coaching leadership affecting commitment to service quality. To this end, we analyzed the effective response data of a total of 333 people obtained through a questionnaire survey targeting frontline social workers at the senior welfare centers. As a result, coaching leadership directly had a positive effect on role clarity and commitment to service quality, role clarity directly had a direct positive effect on job satisfaction and commitment to service quality, and job satisfaction directly had a positive effect on commitment to service quality. In addition, coaching leadership indirectly had a positive effect on commitment to service quality through role clarity and job satisfaction. Finally, based on these results, the academic and practical implications of this study are presented.
老年福利中心领队教练式领导对服务质量承诺的影响:角色明晰与工作满意度的中介效应验证
本研究的目的是探讨角色明晰和工作满意度是否在教练领导影响服务质量承诺的过程中起中介作用。为此,我们通过对老年福利中心一线社工的问卷调查,对333人的有效回应数据进行了分析。结果表明,教练领导对角色清晰性和服务质量承诺有直接的正向影响,角色清晰性对工作满意度和服务质量承诺有直接的正向影响,工作满意度对服务质量承诺有直接的正向影响。此外,教练领导通过角色明晰和工作满意度间接地对服务质量承诺产生积极影响。最后,在此基础上,提出了本研究的理论意义和实践意义。
