Does TMT gender balance improve firm resilience? A perspective of team conflict management
Existing research highlights the positive role of female executives in crisis management from the perspectives of managerial traits and cognition but overlooks the interpersonal perception differences caused by gender diversity within top management teams (TMTs). Drawing on social role theory and the team conflict model, this study investigates a sample of 327 Chinese firms through survey data. The findings reveal that TMT gender diversity positively influences firm resilience. Moreover, TMT gender diversity enhances cognitive conflict and mitigates emotional conflict, thereby improving firm resilience. TMT stability significantly facilitates the transformation of the advantages of TMT gender diversity into firm resilience by positively moderating the mediating effects of team conflict. This study explores the complementary role of male and female in cognition and perception within TMT, provides an explanation for the positive strategic impact of TMT gender diversity, and enriches the research on strategic leadership and crisis leadership.
