The impact of midwives’ satisfaction on intention to leave the profession and emigration -a nationwide cross-sectional study
Problem and background
Midwives face challenging working conditions, including heavy workloads and high levels of stress, which may contribute to their decision to leave the profession or emigrate.
Aim
To explore job satisfaction and salary satisfaction among midwives working in Poland and their impact on intentions to leave the midwifery profession or emigrate.
Methods
A nationwide cross-sectional study was conducted from June to December 2023. Data were collected through an online survey among midwives practicing in outpatient clinics and hospitals in Poland. Associations between job and salary satisfaction and intentions to leave the profession or emigrate were analysed by adjusting for socio-demographic factors.
Results
We recruited 790 midwives practicing in Poland. All respondents were women and the median age was 30 years (range: 26–41 years). Our respondents' median job and salary satisfaction levels were 69 and 60, respectively, on a scale from 0 to 100. A relatively small proportion of respondents reported intentions to leave the profession (9.5 %) or to emigrate (16 %). A 10-point increase in job satisfaction reduced the likelihood of leaving the profession by 30 % (OR = 0.70, 95 %; CI: 0.62 - 0.79), while a similar increase in salary satisfaction reduced the likelihood by 12 % (OR = 0.88. 95 % CI: 0.79 - 0.98).
Conclusion
The results show the need to improve working conditions and ensure fair remuneration, which is crucial to maintaining and increasing the number of active midwives in the healthcare system. Our findings highlight the need for strategies to enhance satisfaction and support early-career midwives to minimize turnover.
