摘要

目的基于自我调节理论,本研究旨在探讨真实领导与求助行为之间的关系,以及主动目标调节的中介效应和领导者认同的调节效应。设计/方法/途径我们对来自 94 个团队的 489 名员工进行了问卷调查,并通过多层次路径分析检验了我们的研究模型。结果分析结果表明:(1)真实领导与员工的积极主动目标调节正相关;(2)员工的积极主动目标调节与员工的自主(依赖)求助行为正相关;(3)员工的积极主动目标调节在真实领导与求助行为之间起中介作用;(4)领导者认同正向调节真实领导对员工积极主动目标调节的影响;(5)领导者认同通过员工的积极主动目标调节正向调节真实领导与员工求助行为之间的间接关系。实践意义基于本研究的结论,组织应在工作场所培养真实领导力,以促进员工的求助行为。此外,管理者还应重视主动目标调节对寻求帮助行为的促进作用,以及领导者认同对增强真实领导对员工主动目标调节的积极影响的作用。
