This study adopts the theory of job demand resources and takes the perspective of organizational behavior theory to explain personal resource variables. The proposed hypothesis was tested by conducting a partial least square - a structural equation model on data collected from 599 millennial civil servants in Indonesia. This study found that career adaptability, directly and indirectly, affects employee engagement with public service motivation as a mediating variable. This study offers academics significant insight in providing empirical evidence of organizational behavior theory for a direct relationship between career adaptability and public service motivation. 摘要

本研究旨在探讨公务员职业适应性对以公共服务动机为中介的员工敬业度的影响。本研究采用工作需求资源理论,从组织行为理论的角度解释个人资源变量。通过对收集到的印度尼西亚 599 名千禧一代公务员的数据进行偏最小二乘法--结构方程模型,对提出的假设进行了检验。研究发现,职业适应性直接或间接地影响了员工的参与度,而公共服务动机则是一个中介变量。这项研究为学术界提供了重要启示,为职业适应性与公共服务动机之间的直接关系提供了组织行为理论的实证证据。这项研究对政府组织人力资源管理的启示是,要意识到设计提高千禧一代公务员职业适应性的计划,这样就会对公共服务产生重大影响,因为他们有留在公共部门的动力和参与度。
