To this end, this study targeted 350 employees of domestic IT companies to demonstrate the impact of a leader's digital transformation leadership on employees' innovation behavior, and to determine whether the organization's dynamic capabilities and managers' coaching behavior influence the innovation behavior of organizational members in the digital era. The research results showed that the leader's digital transformation leadership had a positive effect on the innovation behavior of organizational members. In addition, the dynamic capability of the organization had a mediating effect on the leader's digital transformation leadership and the innovation behavior of organizational members, and the leader's managerial coaching behavior had a moderating effect. In particular, the organization's dynamic capabilities and the leader's managerial coaching behavior suggest a new direction of leadership to corporate leaders and managers who must create organizational performance through digital innovation. 摘要
本研究论证了在第四次工业革命和数字化转型等前所未有的商业环境变化中,企业领导者为实现组织的可持续发展而必须具备的领导力和能力。为此,本研究以国内 IT 企业的 350 名员工为对象,论证领导者的数字化转型领导力对员工创新行为的影响,并确定组织的动态能力和管理者的辅导行为是否会影响数字化时代组织成员的创新行为。研究结果表明,领导者的数字化转型领导力对组织成员的创新行为有积极影响。此外,组织的动态能力对领导者的数字化转型领导力和组织成员的创新行为具有中介效应,领导者的管理者辅导行为具有调节效应。其中,组织的动态能力和领导者的管理辅导行为为必须通过数字化创新创造组织绩效的企业领导者和管理者提出了新的领导方向。本研究的意义在于,它证明了在未来的数字化时代,组织领导者需要的是强调组织中每个成员的能力、以敏捷为中心的动态能力为基础的分布式领导,而不是基于个体特征或能力的集中式领导。
