According to the person–environment fit theory (i.e., needs–supplies fit), this study evaluated the work effectiveness of child directors and its influencing factors from environmental and personal perspectives. The results revealed that the supportive work environment (i.e., management, training, and supervision) and personal factors (i.e., professional competency and career identity) positively influenced the work effectiveness of child directors, and professional competency and career identity mediated the relationship between the supportive work environment and the work effectiveness. 摘要

儿童园长政策的实施是中国儿童保护实践的一项创新,儿童园长的工作旨在为社区和乡村的弱势儿童提供关爱和保护服务。根据人-环境契合理论(即需求-供给契合),本研究从环境和个人角度对儿童园长的工作效能及其影响因素进行了评估。结果显示,支持性工作环境(即管理、培训和监督)和个人因素(即专业能力和职业认同)对儿童园长的工作效能产生了积极影响,专业能力和职业认同在支持性工作环境和工作效能之间起到了中介作用。研究结果为今后改进儿童园长政策的实施提供了证据。
