On the basis of analyzing the characteristics of core technical personnel in the hospital, the incentive model for the core technical personnel is built by combining the material and the immaterial incentive modes. And the effects of the cost coefficient of the immaterial incentive on the division coefficient, on the extent of the capability of the core technical personnel in the hospital are discussed. The results show that: 1) when the optimal effort extent is guaranteed, the immaterial incentive is substitutive to the material incentive, and the marginal substitutive rate increases by degrees, 2) only when the capability of the core technical personnel meets a certain condition does the immaterial incentive make positive effect on the core technical personnel in the hospital. 摘要

物质激励与非物质激励相结合是医院对核心技术人员进行激励的重要途径。在分析医院核心技术人员特点的基础上,将物质激励与非物质激励相结合,构建了核心技术人员的激励模式。探讨了非物质激励的成本系数对分工系数的影响,以及对医院核心技术人员能力程度的影响。结果表明:1)在保证最优努力程度的情况下,非物质激励对物质激励具有替代作用,且边际替代率呈递增趋势;2)只有当核心技术人员的能力满足一定条件时,非物质激励才会对医院核心技术人员产生正向影响。进一步解释了医院技术人员的“limbo”现象。
