In the first stage, theory structure of Mowday et al. and Mathieu & Zajac serves as the foundation of this research to submit awareness of employees of organization climate, job characteristics and role pressure as independent variables, and with organization commitment, job satisfaction, and involvement as mediate variables and job performance improvement model as dependent variables. This part would construct from structural equation model and verified the fitness of the model. In the second stage, the researcher aims at understanding what the key factors affecting job performance are under the overall structural model. We found that organizational climate is the most important influential role of job performance structural model. 摘要
本研究旨在了解哪些因素会影响工作表现。第一阶段以Mowday et al.和Mathieu & Zajac的理论结构作为本研究的基础,将员工对组织气候、工作特征和角色压力的认知作为自变量,组织承诺、工作满意度和投入作为中介变量,工作绩效改进模型作为因变量。本部分将从结构方程模型出发进行构建,并验证模型的适应度。在第二阶段,研究者旨在了解在整体结构模型下影响工作绩效的关键因素是什么。研究发现,组织氛围是工作绩效结构模型中最重要的影响因素。最后对关键因素提出建议,以研究成果为学术和实践领域提出重要的后续研究方向和建议。
