Specifically, ESM-related job demands have a U-shaped effect on emotional exhaustion.Originality/valueThis study combines job demands with ESM research and clarifies the mechanism behind how ESM-related job demands at different intensity affect employee outcomes from a new perspective. 摘要

现有研究对企业社交媒体(ESM)对员工工作态度和工作结果的影响关注较多,但对ESM实施对工作需求的影响了解甚少。利用资源配置理论,本研究的目的是揭示与esm相关的工作需求如何影响员工的结果。设计/方法/方法本研究对中国14家金融服务公司53个团队的223名员工进行了两波滞后调查,以检验概念模型。研究结果表明,esm相关的工作需求对员工工作满意度和工作家庭冲突具有间接影响,而情绪耗竭在这些关系中起中介作用。具体而言,与esm相关的工作需求对情绪耗竭有u型影响。独创性/价值本研究将工作需求与ESM研究相结合,从新的视角阐明了不同强度的ESM相关工作需求对员工绩效的影响机制。此外,本研究的发现为管理者利用ESM提供了一些有益的行动方案。
