在集体主义文化背景下的中国幼儿园,领导力对组织和教师自主性都有着深刻而复杂的影响。本研究探讨了变革型领导与教师自主性之间的联系,以及组织氛围和教师赋权在这一关系中所扮演的角色。随机抽取中国幼儿园教师(n = 1593),完成变革型领导量表、教师自主性量表、教师赋权量表和组织氛围量表,采用横断面设计,并利用潜变量建立调节中介模型。研究结果如下(1)变革型领导可以预测教师自主性水平;(2)组织氛围在变革型领导与教师自主性之间起到一定的中介作用;(3)随着教师授权水平的提高,变革型领导与组织氛围之间的正相关增强,而组织氛围与教师自主性之间的正相关减弱。
