How does entrepreneurship drive employee intrapreneurial behavior? The mediating role of psychological capital and the moderating effect of inclusive organizational climate.

Abstract

Based on social cognitive theory, this study explores the mechanisms through which entrepreneurship fosters intrapreneurial behavior among employees, drawing on social cognitive theory. We developed a moderated mediation model that considers both personal traits and organizational environmental factors. An online survey was administered, yielding 416 valid responses with an equal distribution of male and female participants. The results indicate that entrepreneurship significantly enhances employees' intrapreneurial behavior, with psychological capital acting as a key partial mediator. Additionally, an inclusive organizational climate amplifies the positive effect of entrepreneurship on psychological capital. These findings suggest that to unlock intrapreneurial potential, organizations should foster leadership entrepreneurship, bolster employees' psychological capital, and cultivate an inclusive work environment.
